“Why would I ?” you might ask. It’s a fair question. Let me ask you one.



If you won’t speak up, why do you still work there?



Here’s how it works. You do what you do every day. And every day you see things that could be different. And you have ideas that might (notice I said might) make an impact, however small, in your company’s operations.



And you might be saying things to yourself like “They never listen” or “They won’t spend the money" or “My boss is a one celled pea brained animal who does not care about us anyways and he/she doesn’t have the sense god gave a goose and why should I say anything? Anyways, all of the other people will think I am brown nosing” and other self fulfilling defeatism talk that goes on inside our heads.



Why would you want to change your circumstances? Isn’t it much better to just stand there and take it day after day? And at the end of every day isn’t it great to go home knowing that you could have made a difference, even if it is a small one, and you didn’t. GO AHEAD! Stand in front of your mirror and pat yourself on the back! Way to blend in with everyone else and keep the same mentality. You are part of the human "no impact" stream, the pack, the crab bucket, the check collectors. How does that feel knowing you could have made a difference and chose NOT TO!



Choosing to speak up is not easy. You face ridicule and scorn, as people will be jealous and fear you. Because you speak up, you might be threatened and even challenged about your motives. You might be accused of “ratting” out the others.



Here is the real deal though.



Without people speaking up, every company on the planet would go under.
Why? Because we are an information driven engine. And without information, we cannot make decisions or guide our company. And who has the information? That’s right. You.



So here are 7 reasons to Speak Up!



1. We speak up when something is dangerous, unhealthy or requires intervention by company or outside officials to correct the situation. We speak up when someone is being threatened. And you might be surprised about how little company officials know sometimes. Why? It’s because there is always the assumption that “they know” merely because they work there or had worked in that department before. Conditions and circumstances change. Also, I know that if something happened that I was aware of and I did not say something and someone became injured or hurt because of it, I would feel a sense of responsibility. I would be a part of something that resulted in someone else’s loss or injury (including the company’s loss or injury) and I would not want that to start playing in my "movie house".



2. We speak up when something is wrong. Just plain wrong. It doesn’t fit, it doesn’t do what it was supposed to do, it is the wrong color, won’t do the job as described, etc… Wrong is Wrong. This is applicable to people as well. If they are doing the wrong thing, procedure, saying the wrong things (we have never heard anyone do that have we?), performing the wrong job, it’s our obligation to say something. Wrong is Wrong! And as long as we don’t say something, we are contributing to the “wrongness”. It becomes a part of us. We can say things like “That ain’t me, I don’t do that, glad that wasn’t me” and stuff like that, when in reality, if you allow that “wrongness” to continue, it might as well be you doing it.



3. We speak up when asked. It’s going to happen. Every long term employee will be asked at one time or another “What do you think about this?” If you stand there and say nothing, when changes are made and you are not part of the change, whose shoulder will you be crying on? If someone is asking what you THINK and not your OPINION then give it to them. It might be that you have specific knowledge that will make or break the company’s future. Or, you have been around long enough to know the difference between poo and pudding. That’s why they are asking YOU!



4. Speak up when CHANGE is required. If you see something that’s not quite right and you can correct it by pointing out what change is required, speak up! You might think that it is of no small consequence. The corporate landscape is littered with “insignificant” changes yielding huge savings in time and money. I just read an article about how much money airlines are saving from not making paper tickets anymore. Have you noticed how thin the boarding passes are these days? Not only a resource savings but a disposal savings as well. Less paper, less cost. Seems small, has big ramifications. One small change,(no paper tickets), and the airlines saves millions and millions each year.



5. Speak up when there is a savings of time or money. If you notice that Bob at the front counter has to stop what he is doing to continually perform a repetitive task that could be handled by a) moving something b) having someone else perform the task or c) retrain Bob to become more efficient, then speak up. The time or money we save for the company always finds its way back to us. It comes back in the form of raises, bonuses, benefits, job security, market stability, community contributions, charity functions, etc… You are not just saving the company money, you are putting funds in their hands to do something with.



6. Speak up when someone else can benefit from your experience. You may have some knowledge, tip or idea that can transform a person. You think not???? What if you are working alongside someone that is struggling? And every day this person has a mental wrestling match with themselves. And it sounds something like this. “I don’t know why I bother to come on. I just don’t get it. I try and try and it doesn’t seem to work. Mary sitting right next to me knows how to do this so well. I wish I could be just like her. If I don’t get it soon, they are going to fire me. And I just can’t be fired right now. I need this job! I hope that I can get it. If I don’t, I guess I better start sending out my resume, I hope I can find another job” And there you sit ,day after day, never saying anything. One small tip, or just a few minutes of your time, can make a big difference in someone else's life! Change a person’s life! Help them feel a sense of accomplishment, self dignity and pride. They will never forget it. Speak up and make a difference.



7. Speak up when it’s time to recognize someone! In fact, don’t speak, YELL! CHEER! WHISTLE! Be LOUD and OVER THE TOP! CELEBRATE! Yeah! That is definitely the time to cheer and cheer loudly!
If we are not speaking up then, WHEN ARE WE??? By celebrating we assure ourselves of more celebrations and accomplishments. So SPEAK UP!

Shipping is one part of your business you probably don't think much about. But most small business owners who ship freight make mistakes they're not even aware of which could cost thousands of profit dollars every year. Are you one of these people?



1. Mr. ButterKnife: (Using the same service for mail as freight)



You've heard the phrase, "Use the right tool for the right job." (My husband repeats this every time I try to substitute a butter knife for a flat-head screwdriver). You may be able to get the job done, but there are usually ramifications for using the wrong tool. Freight has different characteristics than a letter or something that can fit in a "flat-rate" kind of box, so you have to use the right company to handle freight. A freight broker not only has access to hundreds of transport companies in their network, they have the know-how to match your freight and service level with the right one.



2. Mr. Trip Over a Dollar to Save a Nickel: (Calling big trucking companies directly)



Most of the freight travels in the US by truck. Unless you know which companies cover what areas of the country, the size of their fleet, and have a continuous large volume of freight being shipped regularly, you will spend huge amounts of time calling these companies individually trying to price shop and facilitate shipments. If you use a freight broker, you'll get a much better rate and a few brokers actually let you comparison-shop and book entirely online.



3. Mr. Uberowner: (Trying to do it all)



As a small business owner, you wear many hats. The more jobs you do, the less time you have to concentrate on why you got into business in the first place. No matter how much money you make, time is finite, and if you try to do it all, you will make mistakes and overlook things. So outsource! Shipping labels should go on the top of the package. Make sure to double-check the address, most importantly the postal code, of both the sender and receiver. If you reuse a box that's still in good shape, remove or cross out any old labels or other marks. It's also a good idea to include info inside the box as well; an invoice or duplicate packing slip will work. If you are sending more than one box as part of a shipment, label them individually. This comes in handy in case they get separated (see #8).



6. Mr. 5lbs of Stuff in a 2lb Box: (Improper packing)



Using a freight broker's service will save you money, but you must properly protect your items to prevent damage in transit. The best thing you can use when packing your freight is common sense. Your best option is to use only new boxes with adequate packaging materials. Seal all cartons tightly with appropriate tape. For a heavy or fragile item, a wooden crate is recommended.



7. Mr. Let it Ride: (Not Buying Insurance)



If you are shipping something of exceptional fragility, monetary, or sentimental value, you may want to purchase additional insurance. Though most carriers try to take the utmost care when transporting your goods, accidents do happen. If you incur damage and must file a claim, there is very limited carrier liability based on your shipment's weight that in most cases won't cover your loss. A broker will be able to direct you to an insurance agent; better safe than sorry!



8. Mr. Puzzle: (Shipping Multiple Pieces)



Smaller boxes as part of a larger shipment could be packaged together on a pallet with an effective method of keeping pieces together. To prevent the shipment from shifting or slipping off of the pallet, be sure to include it when wrapping the shipments by starting at the bottom of the pallet and wrapping upward around the load.



9. Mr. Eyeball It: (Inaccurate Descriptions and Weights)



When booking your shipment, make sure you have an accurate weight for your item including any packaging material and pallet. If there is a discrepancy between the listed weight and the actual package, the transport company may reweigh your item and charge you the difference.



10. Mr. Is He Here Already: (Not Planning Ahead)



The only way to eliminate mistakes before they happen is to plan ahead. If you have scheduled a pickup, make sure your shipment and its accompanying paperwork is ready to go. Do not overnight something unless it must be somewhere tomorrow; the price to expedite something is exponentially higher than regular rate.

Are you a skilled bookkeeper? Can you support a client who needs account receivables, payables, account reconciliation, payroll and sales taxes completed. Consider bookkeeping for your niche of choice.



5. Legal / Paralegal Virtual Assistant



If you are a paralegal looking to get your own business started then this is the niche for you. Virtual Assistants in this niche provide legal research, preparation of trial materials, court transcriptions, court filings, notary republic and much more.



6. Real Estate Virtual Assistant



This is still very much an exploding area in the virtual assistant sector. Could it be because real estate agents recognize the importance of virtual assistants more than any other sector? I am not sure. REVAs assist their clients with branding, flyers and postcards, database management, listing, virtual tours, farming campaigns, website maintenance etc.



7. Public Relations Virtual Assistant



Another niche that is experiencing continued growth as a result of a growing need for small businesses to market their services and to get good publicity. Some tasks completed by Public Relations Virtual Assistants include submitting events online, to the newspapers and to radio stations, writing press releases, pitching for news coverage and developing communication plans.

I'm constantly amazed at the distorted views I hear of this very basic economic necessity. You'd almost think that sales was the province of the Devil. Yet, if you take the time to study the techniques of selling, you'll find them very similar to advice on how to get a date, how to get a promotion on the job, how to get a bank to give you a loan and how to get elected to office in your social club. Commerce does not happen without sales. I probably would have put this first if I'd been listing skills in order of importance. Selling skill is part of the skill category of Influence, which also encompasses Persuasion and Negotiation, which I've also listed among the ten top skills. It's so important that I recommend that you read one or more of the best books on sales before you do anything about any of the other skills I mention here.



4. Information Acquisition and Management includes finding the best news, articles, books, tapes, videos, training and other written and multiple media sources that keep you current and "in the know" in your field of expertise, as well as closely related fields that impact yours. But moreover, having good "information skills" means having access to experts who can help you and having an extensive address book with a great contact network. That's because you need to know how to find out about stuff that you don't know. You also need to store all the information you acquire and be able to access and add to it easily. This is so important that most corporations have an entire department just for this task and have a Chief Information Officer (VP) to run it. For most people it is sufficient to be able to make and use databases, to keep a Filofax, Daytimer, DayRunner or whatever brand you prefer, to learn basic research skills and to be able to do quick, effective internet searches.



5. Current Technologies. I'm constantly amazed by the number of professionals, executives and managers who are still being dragged kicking and screaming all the way into the 21st century where technology is concerned. Here's the reality: you must know and use all the current technology relevant to business in general and to your field in particular. You will not get ahead without it. (If you are already CEO, never mind what I'm saying.) At a minimum, you must acquire basic computer user skills. Yes, that means that you need to know how to type (or keyboard, as many call it today). No, it is not merely a clerical or secretarial skill. [Although I am posting this article on my web site, I have found that any number of people who've read such articles have only found them by sitting beside someone else who was negotiating the Web for them or by having them printed out to read off-line. Therefore, I'm not assuming that all my readers already know and appreciate the need for technological literacy.] But, to continue my harangue, you cannot easily accomplish the other 9 skills on this list without being able to competently use both the technology of business in general and the technology of your business in particular. (For example, if you are a trainer, a speaker, or make any sorts of presentations, you need to know about and use projectors, transparencies, projected video, audio amplification systems, computer-assisted training programs and computer projected multimedia.)



6. Persuasion and Negotiation are the basic abilities to get others to do what you want or give you what you want. They are closely related to selling skills and to motivation. They are essential to leadership. Although you learned these skills as a child, there is a grown-up science of using them. There are systems and sets of techniques you can learn to apply to most any situation that will help you get other people to cooperate with you in achieving your goals. Those who use them successfully on behalf of their employers or clients almost always get ahead -- way ahead.



7. Good Judgment. Whether you call it good judgment, common sense, horse sense or common wisdom, it's one of the most valued abilities in any endeavor in virtually all societies. It is the ability to make accurate evaluations and prudent choices, especially in regard to other people. It is the ability to develop informed opinions But more than that, it encompases a well-honed intuition and well-examined experience. It starts with the development of what is often called "critical thinking skills."



8. Financial. While you don't need to be a math whiz, you need to know about budgeting and planning, if you are in corporate management, because, well gollygee, you'll probably have a budget for whatever department you run. However, if you want to be a major player in the corporation you should know how highly valued is the knowledge of corporate financial matters, including raising capital, cash flow, asset management, tax planning, capital budgeting, valuation, mergers and acquisitions, credit management and the impact of government regulation. If you've taken an MBA, you've probably studied most that along the way. However, there's plenty of reasonably easy to understand information for the rest of us in books and seminars as well as relevant trade journals.



9. Writing. This is the information age. People want to know what you know. They want to have access to what you know even when they can't get access to you. So, they want you to write it down for them. They want you to write it concisely, accurately and in a way that is easy to understand. You want people to know and believe good things about you so that they will hire you, contract with you or buy your product. You need to provide them informative, credible, motivational and pursuasive literature that lets them know what you have done, what you know and what you can do. You absolutely, positively, without a doubt must be able to write in order to get to the top of your career, business or profession. In case I haven't stated that emphatically enough, let me repeat: ya gotta write. And if yer grammar or spellin' ain't no good, ya gotta fix 'em.



10. Speaking. At a minimum, you should be able to effectively run and participate in meetings. Even at the middle management level you must be able to speak up for yourself and your department in meetings; unless you can do so, you not only won't get promoted, you also won't be an effective manager. You should be able to argue for yourself when you want to get a raise in salary, get a budget approved or get a project approved. You should know how to be a good interviewee and a good interviewer. You simply have to learn to speak effectively to get a job, get the $ you want, get the assignments you want, get the information you want, disseminate the information you want to get out, get people to do things and hire good employees. You certainly must speak well at least one-to-one in order to sell anything. All of the foregoing require the same skills as public speaking. You can learn the skills from a book or class and practice with a few friends if you absolutely refuse to practice any other way. If you can tolerate it, learn public speaking. It is easy to learn the skills; the only real difficulty is the abject terror the average person feels in getting up before even a small audience to practice those skills. The easiest way I know to get the skills, practice them and become comfortable speaking to an audience of one or one thousand is to join a Toastmasters club. I did an experiment with this after I'd been in Toastmasters for a while. I started taking my mother to meetings. This sweet lady, then in her mid-70's, swore to me that she'd be glad to plump up the club membership numbers by becoming a good audience for the others, but she would never, ever speak. Within a matter of weeks the only way we could keep her from speaking would have been to bind and gag her. She didn't need the skills for business or employment. She was just having fun.

Working in tandem with a 'difficult person' is challenging, but focus on where you are going, not the personal issues you face.



See Value



Recognising the potential of 'difficult people' is half the battle. They are a value and flicking the switch that truly turns them on is a worthwhile challenge.



Meet Regularly



For an ongoing issue, make sure that you show and keep your commitments to them. This builds trust and that, in turn, makes resolution a whole lot easier.



Be Honest and Open





It is no good trying to resolve issues when Dealing with Difficult People, if you are going to either renege on your agreements or fall down on your business targets. Now is the time to be frank and honest and get a stake in the ground.



These people have been lied to enough. Be really clear on your expectations and stick to them. Change their view on authority forever!



Deliver



If you can go some way to help them resolve the cause of their anger, and it fits with everything you and your business stands for, then do it - and do it fast. Whatever you promise, deliver on. Liaise with them in good time.



Overdeliver on pace and issues, where you can. You will be amazed at what a difference this makes. Wanna become a hero? This works!



Respect Them



These people are real human beings. They hurt just like you do. They are, it's true, showing some tricky behaviours - so help them with them. Make a difference to that person - you could be changing their life in a way you would never have thought possible. Have some fun even. Share a laugh maybe?



Find a Win-Win



Solutions when Dealing with Difficult People are not cop-outs on either side. A compromise means that someone is losing here. Find a common position and seek to meet half way without losing site of what is the most important to each of you.



There is usually a win-win out there. If not, it's time to find a solution that removes them from your business.



Stick to the Point



Be clear where you are going with your challenges. It is vital to have everything in place with the most difficult of 'difficult people'. It is also of great value to have a majority on your side, albeit subtly to avoid an apparent 'ganging up'. Play this game from a position of strength



Focus on Behaviours



There are often ways of highlighting a 'difficult persons' qualities. Usually when Dealing with Difficult People you'll find they do have them! In many ways these people stick around because they like bits of the role, but not others, so you can play on their capabilities and leverage them.



Treat them not as a difficult employee, more as a misunderstood and valuable person and work on their behaviours. Remember though, that you have to work on your own first!

    1. Stop manifesting in self-doubt. We tend to wallow too much in despair. What you focus on you become. Become great by focusing on the positive!



    2. Listen. Stop and smell the roses. By this I mean listen to all around you, friends, colleagues, peers, the Lord. Professional Speaking did not enter my mind until someone suggested teaching.



    3. Stop looking for the perfection. Success comes from not using the elevator of life but one step at a time. If you love what you do the money will come to you. Refrain from trying to make your world perfect... it doesn't exist.



    4. Build a brand or message that emotionally and intelligently involves the client. Too much competition today confuses clients, seek differentiation and illustrate value.



    5. Ironically, 63% of us go at least 10 mph or more over the speed limit. We drive 70 mph on a dark and slick road. 81% drink at a social gathering and drive home. We choose not to take risk because we believe we are not ready. Fact, you will never be ready! Risk is about confidence, risk is about self worth. If you are confident, you will take the risk. If you are passionate, you will take the risk and if you have self worth, you will take the risk.



    6. Passion comes from the Greek word entheos which means to be filled with God. When you are filled in spirit you are instantly filled with energy and inspiration. Find something you are passionate about and you will make money at it.



    7. Confidence is the attitude of 80-year-old women that attends college to get her bachelor's degree or Thomas Edison that tried 10,000 times to get it right! If you are confident in your abilities you can achieve anything you set your mind to!



    8. Competence. People seek you and your services because of your expertise. Illustrated your expertise with speaking, consulting, writing articles or anything else that attracts people to you. Your expertise will be sought only if you show it.



    Confidence plus passion, plus, market need plus competence begets success. Success is easy if you know where to look. You do not have to point true north or west, simply at yourself. Success begins with you. As Loa Tzu once stated the journey of 1,000 miles begins with the first step. You must make a move. Live each day in acquisition, live each day in passion, live each day knowing that your success lies within you not in others.

    2.) Re-Engineer Your Brain For Bigger Goals and Dreams

    Have you ever noticed when you are flying into the vast skies, how small a car or house look from above? Likewise, in a vast world of endless possibilities, our norm is to pursue teeny, tiny goals that are the size of specks compared to our potential. These goals often lack fire and are driven by "shoulds" and "needs" rather than "wants" and "desires."



    Big, bold visions are the fuel of every great business achiever. They are the catalysts of magic. Walt Disney - the ultimate dreamer - had one directive for his project managers in building theme parks: "Build the castle first." He knew that getting the castle in place was where the magic was. If you could feel the magic, you could go the distance and do the hard stuff.



    When was the last time you felt excited about the direction of your business? How can you re-engineer your dreams to ignite the magic? What "castle" must you build first to go the distance?



    3.) Upgrade Your "Inner Rule Book"

    Your "inner rule book" - namely, your beliefs and convictions -- drive all your behavior, actions and decisions, as well as your state and emotions. They make up the boundary conditions of your thinking and form the parameters of your Business Game. When your beliefs are based on a mindset of limitations, you narrow your possible outcomes. When transformed, they ignite potential and allow you to soar.



    Warren Buffet believes that it is easier to create money than spend it. Richard Branson believes that business is fun and creative and anything is possible. The only difference between you and Warren Buffet or Richard Branson is your "inner rule book."



    You won't make $1,000,000 with $100K beliefs, nor build a $100 Million company with a $10 Million mindset. To change your business outcomes, you must first upgrade your "inner rule book."



    What "inner rules" are keeping you back from playing a bigger business game? Who is producing the business results you want? Which of their beliefs could you adopt to realize a breakthrough in performance?



    4.) Make Supreme Confidence a Deliberate Choice

    In my 22 years of business and leadership coaching, I have found that more than 70% business owners and leaders are victims of "backwards thinking." That is, they believe that confidence is a by-product of success, rather than the driver of success.



    According to Bill Gates, "supreme confidence is a choice." You choose it first; then the proof appears later. To cultivate it, you must declare victory before you even step out on the battlefield. Certainty propels you to victory.



    What would It take for you to feel supremely confident? What business victories are you ready to declare now?



    5.) Distinguish Between Fact and Interpretation

    Another core theme in NLP: "the map is not the territory." Your perception of reality is only a representation of reality. It's never reality itself. No more than the map of California is California itself.



    Einstein said that 'there are very few facts," yet we treat everything as fact. We believe our perceptions are "truth," when they are really subjective experiences. The meaning you give to an event ... your "story" ... rather than the event itself will drive your state, your response and your outcomes.



    I recently heard a cancer patient say that "she did not see cancer as killing her, but rather it gave her permission to live more fully." How many people do you know that would respond accordingly? While we may not have control over the events in our lives, we do have choice in how we respond. Our state depends on how we interpret events in our lives. Our interpretation and ultimately our response will drive every outcome.



    What negative "story" are you telling yourself when a customer does not call back, or your business revenues drop significantly? What might be 3 positive interpretations of any current business challenge or setback? Given those new interpretations, how might you respond differently?



    6.) Amplify What Is Excellent

    NLP is the study of human excellence. It provides the tools, technologies and processes for individuals and organizations to achieve rapid breakthroughs and access their unlimited potential.



    In this spirit, one of the best ways to rise to the top of your game is by amplifying your excellence so much that the roadblocks seem like little bumps in the road. How do you amplify your excellence?



    One of my favorite NLP processes is called The Circle of Excellence. The process anchors into your neurology your state of excellence so you can access it on demand when needed. To do something similar, think of a time when you excelled and relive it. Amplify that memory by making it bigger, brighter, more colorful and compelling. Put yourself into that memory as though it is happening now. Imagine utilizing this excellence resource in future situations when you need/want it. Recall another memory of excellence and repeat the process. Stacking and amplifying your excellence will increase your performance exponentially.



    When in the past have you excelled in your business? In reliving those memories, what did you see, feel and say to yourself in that experience? How can you use those images, feelings and self-talk as an excellence resource in future situations?



    7.) Stay Committed To and Aligned With Your Core

    10 Ways Not To Conduct A Market Salary Study

    1. Match jobs based on job titles, not job content.



    2. Use bad job descriptions.



    3. Don't write job descriptions in the first place!



    4. Use data sources that aren't matches for your industry & jobs.



    5. Don't educate yourself on the basics of job analysis.



    6. Use salary data information gathered by your employees about what



    other companies are paying their people.



    7. Use inconsistent statistical criteria, i.e., median or midpoint, and salary range width.



    8. Don't use geographic appropriate data based on the level of the job.



    9. Let others persuade you that the data you've produced isn't relevant to your



    company because it's unique (i.e., your employees deserve to be paid MORE).



    10. Don't get buy-in from key executives on study methodology from the beginning!



    What seems from the surface to be a fairly simple exercise turns out to be anything but! There are lots of technicalities involved in producing a quality salary survey of your jobs compared to the marketplace!



    Quality surveys match jobs to market based upon job content, not job titles. Your employees who willingly provide the results of their informal market survey to you have made matches based upon job title only. And they don't know what the information they've received reflects. Is the figure they're providing the midpoint, actual salary paid, or the minimum or maximum of the salary range? Yet they've accepted it at face value, especially if it's more than they're currently earning, and they want to know why they are "underpaid."



    In order to make matches based upon job content, it becomes critical to have updated and accurate job descriptions in place. At a minimum, the summary and minimum qualifications of each job should be well documented. Job descriptions have many applications in the world of human resource administration:



    * Job content evaluation



    * Salary survey exchanges



    * Assigning employees to appropriate jobs



    * Legal defense and compliance (FLSA, ADA)



    * Establishing performance standards



    * Organizational design



    * Recruiting



    * Succession planning/establishing career paths



    Even though it is a very time consuming and labor intensive process, documenting jobs and maintaining them through conducting an annual review of jobs is critical to the effective administration of human resources in every organization. Information on job content is usually obtained through direct observation, or through the employee's completion of a job analysis questionnaire. This exercise can also serve to resolve any discrepancies between the employee and the supervisor in terms of what should be done on the job on a day-to-day basis.



    Once the job descriptions have been written and approved, survey sources can be selected based upon matching of industry and geographic data sources. It is critical to get buy-in at this stage by asking key executives what surveys they want to have included in the project, and then explaining the surveys that you believe should also be included, and why. If others are made a part of the process, it minimizes questions when the results are presented and also provides input that can enrich the final outcomes.



    When analyzing market data, be consistent in terms of the statistics gathered from multiple sources. Typically, I use the 25th percentile, midpoint, and 75th percentiles of their salary ranges, and the median. The median tends to be a better determinant of market rates than the midpoint because it's not skewed as much as the midpoint. Weighted averages are sometimes useful too; it depends on the development of the data as you work through the project.



    Once you've determined what market rates are for a job, then a comparison to your company's actual pay rates should be conducted. When this work has been completed for all jobs, your company's overall compensation position in relation to the market can be easily determined. And you can cost out the amount of money it would take to bring certain employees up to market rates. Strategies can be established on how to handle people who are currently paid below or above market rates.



    Certainly when an individual's pay is being decided in relation to market rates, there are many other variables to consider. These include:



    * Your company's compensation philosophy (how you want to pay in relation to the market)



    * Individual performance rating and review history



    * Total compensation (base & incentive/bonus pay)



    * Individual contributions to the company



    * Length of time in job (can be a consideration)



    * Salary history



    * Internal equity



    An annual review of all jobs should be conducted to ensure parity of pay based upon objective criteria to ensure non-discriminatory pay policies in your organization. Minorities and women in the same salary range and job as men with commensurate work experience and job history need to be paid at very similar rates of pay. Your company needs to be able to explain why certain pay decisions were made for specific individuals based upon objective criteria.



    Most organizations do not reduce pay when they realize that they are overpaying for certain jobs. Usually they "red-circle" the job, meaning that it is not eligible for merit increases until the market catches up with the current pay. The employee can still be eligible for a lump sum payout for recognition of performance and accomplishments, but the lump sum bonus is not built into the base pay, which contains merit budget costs.



    Many employees are discouraged when they learn that they are not eligible for merit pay increases. But it doesn't have to be a negative message; they have the benefit of receiving extra dollars until the market catches up with them! And if they multiply the approximate number of years that they have received a higher level of pay, they should consider themselves to be lucky, especially in these difficult economic times when the job market is tight.



    In this article, the basics of a market study and salary administration have been explored. What appears to be a simple process is in fact, not so! There is a methodology to working through this type of project and further enhancements such as designing salary ranges and slotting jobs into those ranges can also be done.



    The benefits of a more structured salary administration program are many, with the primary one being cost containment of your salary dollar expense, the largest expense in any organization. The goal is to implement enough structure to protect the company from litigation and ensure consistent salary administration practices while still retaining the ability to make good business decisions.

    How To Properly Manage Credit Cards

    Everyone knows that a credit card is a necessity in our modern times. Have you ever tried to rent a car without one? I have and had to put a $250 deposit down, what a hassle - what if you don't have the $250 to spare?



    If you use a credit card properly they are a blessing, used incorrectly they are a curse. One thing that a lot of people don't seem to have that gets them into trouble is common sense. This is not just a problem of the young; a lot of us "mature" people seem to be short on common sense also.

    · Use your smarts and be cautious. If your credit is poor or even semi-poor and the only cards offered to you are with high interest rate don't go crazy in charging. If used properly a credit card can bring your credit score up, used improperly can damage it. Pay your bills on time (that doesn't mean mailing it on the due date). And if possible pay the entire bill off each month or at least a big portion of it.



    · Understand how interest is configured on your card. A lot of people don't care about this but they should. This is the reason banks give credit cards out; it's not for your convenience, that's the way they make money. So if your balance gets high enough where the your interest is $80 per month on the balance owed and the bank sets a minimum payment of $20 and that's all you pay the next month you pay interest on the $80 interest from last months bill - see where this is going? It is a never-ending cycle and the banks love it!



    · If you carry a large balance each month (we hope you don't) consider a balance transfer to a lower interest card or better a 0% for a set period of time. Then during that time double or triple your payments to pay the balance down or better off completely.



    · If you have a large balance and have no immediate opportunity to pay it completely off - be pro-active. If you don't you are doing exactly what the credit card companies want. Consider taking out a consolidation loan to pay these cards off, and then get smart and don't use them except for emergencies. If you have a poor credit score you may not get the best interest rate bit I'll bet it is better than your credit card.



    · If you have a large credit card balance but have money in the bank use that to pay your card off. This should be obvious but it isn't to some people. A friend of mine confided to me that he was $20,000 in credit card debt. He was seeking my advice of what to do. After a few questions about his finances he admitted that he had about $40,000 in a bank CD. I asked him the rate the bank paid him and the rate was ridiculously low. My advice was the obvious, take the money and pay the credit card off. His reason for not doing that in the first place was how long it had taken him to save the money. Sounds silly, yet a lot of people think the same way.



    · There are many types of cards available - not just credit cards.



    1. If you have a hard time managing credit then use a debit card. That is tied into your bank account and if you don't have the cash available you can't make the purchase. If you are undisciplined in credit this is for you.



    2. Secured credit cards secured by a deposit but will have a credit limit. With some banks a $250 deposit will only give you a credit limit of $125 to $150. Others the limit is the full deposit. Check the fine print.



    3. Store charge cards. These are limited to just that store.



    4. Credit cards that give you a certain percentage back.



    5. Credit cards that give you other perks like frequent flyer miles. A friend of mine uses this type and charges everything BUT pays it totally off each month. He flies across the country twice a year to visit their sons but pays very little or nothing for his trips.



    Whatever type of card you choose, be sensible how you use it. As long as you do this there is nothing to worry about. It's your choice, be in debt and be a slave to a bank or credit card or use them sensibly and be free.

This effectively means you will mean using a credit card to rebuild credit - a 'win-win' situation. Use a prepaid credit card that is reported to a Credit Bureau. Only a few of the credit cards regularly report to a credit bureau. So select one that does so, on a regular basis.



    One thing to note about prepaid cards is that you must Keep a track of fees. The prepaid card companies often levy fees. Make a prior comparison with many companies in order to secure a credit card where the lowest fee is charged. Bear in mind that some fees need to be paid for credit cards that get reported to the credit bureau, which can be up to an annual fee of$100 - But remember the purpose of this card is to repair credit!

    Some prepaid cards are available with certain benefits, but not all of them. Some give you points which can be used for free call time and other activities.





    Preventing abuse of the credit card



    Prepaid cards have the distinct benefit that you can never cross the limit, so it enables you to avoid interest and penalties.
